Abstract
This study aims to examine the influence of psychological safety, organizational trust, and internal communication on organizational commitment. A quantitative explanatory research design was employed using a cross-sectional survey of 250 employees selected through purposive sampling. Data were collected using a structured questionnaire measured on a five-point Likert scale and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4. The measurement model demonstrated satisfactory reliability and validity, while the structural model indicated that psychological safety, organizational trust, and internal communication jointly explained 54.0% of the variance in organizational commitment (R² = 0.540). The hypothesis testing results showed that psychological safety had a positive and significant effect on organizational commitment (β = 0.287, t = 4.042, p < 0.001). Organizational trust also had a positive and significant effect on organizational commitment (β = 0.352, t = 5.101, p < 0.001), representing the strongest relationship among the three predictors. Furthermore, internal communication had a positive and significant effect on organizational commitment (β = 0.241, t = 3.301, p = 0.001). These findings indicate that employees' commitment is associated with the psychological, relational, and communicative conditions within the organization. The study contributes to organizational behavior and human resource management literature by integrating psychological safety, organizational trust, and internal communication into a single framework for explaining organizational commitment. Practically, organizations should foster psychologically safe work environments, strengthen trust through consistent and transparent organizational practices, and develop effective two-way internal communication to support employees' commitment
